Abstract

In the context of an increasingly competitive tourism labor market in Hồ Chí Minh City, retaining talent has become a strategic priority for many businesses. This study aims to examine the impact of Corporate Social Responsibility (CSR) on talent retention, with a focus on the mediating role of employee engagement. CSR is measured across three dimensions: environmental, social, and governance responsibilities. Data were collected from 286 employees working in tourism-related enterprises and analyzed using Structural Equation Modeling (SEM). The results indicate that all three CSR dimensions have significant and positive effects on both employee engagement and talent retention. Among them, environmental CSR exerts the most decisive influence. Furthermore, employee engagement is confirmed to play a significant mediating role in the relationship between CSR and employees’ intention to stay. This study contributes to the theoretical understanding of CSR’s multidimensional impacts within the field of human resource management. It also offers practical implications for tourism businesses, emphasizing the importance of integrating CSR into HR strategies to enhance employee engagement and long-term commitment. By doing so, companies can improve their competitiveness and progress toward more sustainable organizational development.
